職場での「強さを競う文化」がもたらす影響を調査、「良い影響はない」が過半数キャリアニュース(2/2 ページ)

立場が弱い人ほど「強さを競う文化」が過剰だと感じている

 「強さを競う文化」の過剰感の違いを調べるため、職場で立場が弱いと感じている程度の高低2群で、過剰感や周囲の過剰感の認識の平均値を確認したところ、立場が弱いと感じている人の方が過剰感や周囲の過剰感の認識が統計的に有意に高い傾向が見られた。また、一般社員と管理職間で、過剰感の認識の違いを比較すると、管理職の方が統計的に有意に高かった。

 次に「総合職、地域総合職、一般職などの別がある」会社で働いている一般社員に対し、「昇進意欲」の高低2群で、過剰感、周囲の過剰感の認識の平均値の違いを確認した。その結果、昇進意欲高群は低群と比較して、どちらも統計的に有意に高かった。

「強さを競う文化」は疲弊感につながりやすいが、離職意向を抑える効果も

 さらに、「強さを競う文化」の程度(強)と、仕事上の役割に加え、個人の性格や人柄も尊重する「職場の包摂性」(包)の高低を掛け合わせた4群に分け、組織や個人の状態を示す6つの結果変数について確認した。以下、程度が高い場合をH、低い場合をLとして、4群を「1.強包H」「2.強H包L」「3.強L包H」「4.強包L」と表記する。

 心理的居場所感(自分が役に立ち、受け入れられていると感じ、自分らしく行動でき、安心していられる心の状態)」を構成する「居場所安心感」「居場所本来感」の平均値は、多くの群間で有意差が見られた。得点の差分が最も大きかったのは、「2.強H包L」と「4.強包L」だった。

 「組織市民行動(結果として組織の効率や機能が高まる、自発的な役割外行動)の平均値は、「1.強包H」と「3.強L包H」がどちらも高得点で、有意差が見られなかった。包摂性が高い職場では、「強さを競う文化」の程度が高くても、同僚を助けるといった、役割外行動を取る人が多くなると考えられる。

 「昇進意欲」は「1.強包H」に続いて「3.強L包H」の得点が高かった。「3.強L包H」は「2.強H包L」より高得点であることから、昇進意欲の観点からは包摂性の方が重要な要素と解釈できる。

 「疲弊感」は高い順に「2.強H包L」「1.強包H」「4.強包L」「3.強L包H」となった。ここまでの結果変数でポジティブな結果を示していた「1.強包H」は、「疲弊感」で2番目に高く、「3.強L包H」との得点差が大きかった。包摂性が高い職場でも、「強さを競う文化」の程度が高いと、疲弊感につながりやすいことがうかがえる。

 「離職意向」は高い順に「4.強包L」「2.強H包L」「3.強L包H」「1.強包H」で、差分は小さいが、統計的に「2.強H包L」よりも「4.強包L」の方が有意に高かった。職場の包摂性が低いケースでは、「強さを競う文化」の程度が低い方が離職意向が高く、「強さを競う文化」がポジティブな影響を与えている可能性を示している。
